I've been out of work for a while now, and things with my last employer did not end well. Does anyone have experience getting friends to pose as ex-employers? In my experience employers actually check references pretty seldom, but I know the older the reference the worse it looks.

Why not offer to work for free in your field of expertise – in return for real references? It could be a win-win for you.
If you just don't want to give your previous employer as a reference, just omit it. If you get to the interview stage and they ask you specifically about your last employment and a reference from the same, be honest and tell them you had a different point of view from your ex-manager ( Pretty much every one has had a bad boss one time or other in their career )

Not sure what industry you work in, but in most white collar jobs reference checks are done pretty frequently. You often just don't know about it because there is rarely anything to talk about on a reference check.
I really wouldn't use a fake reference. It would take all of about two questions to figure it out, because as soon as you ask a question that requires a specific answer the reference would be lost.
“So how was your working relationship with Johnny?”
“It was good – we worked together.”
“Cool – what was the last project you guys worked on?”
Or – even if the fake reference had an answer to that, eventually you'd drill down to something that they couldn't answer.

Yeah, obviously a good phony reference would need some prep time.

What kind of field are you in where employers seldom check references? Human Resource departments are ethically bound to only divulge hire date, end date, and whether you are eligible for re-hire. I would be very careful if this position is with a large company or a recruiting firm. A lot of them use outsourced firms to do background checks, and it is an extremely tight ship…you'll get busted and blacklisted.

HR departments are not references. You only talk to an HR department if you want to verify that they did work where they say they did (basically a background check). References are typically former bosses or close colleagues that can and will talk about you at length.
Calling somebody's reference only to have them say “yes they worked here from x to y date and that is all I'm going to say” is about as good as “this person sucks”.

They'll talk to your parole officer for sure. If you've paid your debt to society, hold your head high.

Don't use that ex-employer as a reference. If they call your old employer, he will only give the dates you worked there and your job title.
